Tension between employees, particularly the account executives and their team, is apparent as people are stepping out of their particular roles and into those of their co-workers. Their technology, with reliance on direct communication between specialists and clients is different than that of other industries. Aquarius is focused on creativity and creating art that the client can use and appreciate. The organization ultimately seeks to create exceptional customer experience, increase flexibility with regards to environmental changes, and at reducing their response time to these changes. They also want to increase operation and communication among specialists from different departments, as stated in the case.

Although Aquarius has solid goals, must focus on creating effective communication channels to the entire workforce about the necessary organizational changes that it may need to go through to meet these goals as well as training and informing their employees of these changes. The culture of this organization doesnt facilitate open communication between employees and often exemplifies employees individualism and the lack of rules/procedures for boundary spanning and consequences for stepping on co-workers toes. The specialists dont respect the vertical communication and job design while working with clients directly to build those relationships as they overstep their boundaries in terms of job responsibilities and design. There is a lot of informal communications between employees and clients, but lack of proper communication between those employees and their supervisors/other employees. The main emphasis is on sharing knowledge and techniques, technical evaluation of work, and development of professional interests with clients.

There are multiple design changes that Aquarius may undergo. I suggest, however, that they develop their company around a hybrid structure. I propose that they discard the Account Vice President and have each account executive report directly to the other Vice Presidents. This would allow for better communication flows in the organization and quicker response time to changes. The other departments (media, art design, etc.) would then report to the account executives on the progress of their projects. A few major departments such as finance, legal, policy committee, would report directly to the President, while also communicating with the Vice Presidents and Account Executives. It is clear that the design decisions made to create the project need to be consistent over the four-year term. If the project has already received the design award or can be revised later, then the team and Director should be able to work together to create and evaluate the project. The team should ideally receive $50 per month in compensation, based on how fast the project has completed. The number of hours spent on a project should not be an issue this time around, as the team could provide the director specific leadership. This eliminates the possibility of a ‘dead link’ that can undermine project progress at any time, as if the work actually has not completed. This also avoids a ‘brick and mortar’ mentality that may undermine progress for the team. As an alternative, I propose that the team should provide a special team representative to every department’s development team, who will report directly to the Vice President and Vice President on any changes the project could necessitate. These representatives will be as open looking as possible, but will not engage in ‘misleading’ of the project. Lastly, with all the projects being developed over the four years, there should be opportunities for collaboration among the leadership roles. This will allow the project to be more easily adaptable and successful, and can potentially make it a successful project. With the current project, we know that the team could have very quickly been involved in some way in the development phase, as well as have been doing more development work. This has provided a much greater benefit for the team.

Why not go along with the existing team at the expense of something like a hybrid office? We can change the design completely, we could also simply have smaller teams. With the existing system, you only have one administrator and one director for your business. Instead, you might have a single administrator and one director who work primarily in conjunction with the Account Vice President.
